ANALYSIS OF ORGANIZATIONAL VARIABLES (FACTORS) AFFECTING JOB PERFORMANCE IN HOSPITAL SECTOR: A FIELD STUDY BASED ON NURSES IN KAYSERİ AND KOCAELİ PROVINCES

The purpose of this study was to describe the influence of certain organizational variables (28 variables) on hospital staff nurses' job performance as reported by staff nurses. Hospital ownership status, education status, work units, employment status, occupational experience (the number of working years) were examined for their effect on this influence. Moreover 28 organizational variables was analyzed by using factor analysis to investigate factor structure. The reported influence of organizational variables on job performance was measured by a questionnaire developed for this study. The study used comparative descriptive study design. The staff nurses who was used for this study were 831 hospital staff nurses. Study questions were answered using a number of data analysis procedures that consisted of descriptive statistics, frequencies, t-test and factor analysis. The study showed the relative importance of the 28 organizational variables in influencing nurses' job performance. Nurses in this study reported that workload is the most influential organizational variable on their job performance. Factor analysis yielded an five-factor model that explained 53,997 % of total variance. Study finding provide support to argue that administratively controllable influence job organizational variables influence job performance of nurses in different magnitude. Also findings highlight the need to further investigate the type and magnitude of influence of most organizational variables.

Bu araştırmanın amacı, bazı örgütsel faktörlerin/değişkenlerin (28 değişkenin) hemşirelerin iş performansı üzerindeki algılanan etki düzeylerinin değerlendirilmesidir. Araştırmada hemşirelerin iş performansını etkilemesi muhtemel örgütsel değişkenlerin hemşirelerin çalışılan hastanenin mülkiyet türü, çalışılan ünite, istihdam durumu, eğitim durumu ve mesleki tecrübeye (hemşire olarak çalışma yıl sayısı) göre etkilerinin değerlendirilmesi ve karşılaştırılması yapılmıştır. Ayrıca 28 örgütsel değişkenin faktör yapısı da açıklanmaya çalışılmıştır. Hemşirelerin iş performansını etkileyen örgütsel değişkenlerin etki düzeyini ölçmek için hemşirelere bu araştırma için geliştirilen bir anket uygulanmıştır. Araştırmada tanımlayıcı ve karşılaştırmalı araştırma yöntemi kullanılmış ve 831 hastane hemşiresine ulaşılmıştır. Araştırma sorularına verilen yanıtlar tanımlayıcı, t-testi, varyans analizi, Kruskal Wallis ve faktör analizi gibi istatistiksel çözümlemelerle değerlendirilmiştir. Araştırma sonucunda 28 örgütsel değişkenin hemşire iş performansı üzerinde algılanan etki düzeylerinin oldukça yüksek seviyelerde olduğu görülmüştür. Araştırmaya katılan hemşireler iş performanslarını en çok etkileyen örgütsel değişken olarak iş yükünü görmektedirler. Uygulanan faktör analizi sonucunda toplam varyansın % 53,997'sini 5 faktör açıklamıştır. Araştırma bulguları hemşire iş performansını etkileyen örgütsel faktörlerin genellikle yönetilebilir faktörler olduğunu desteklemekte ve ayrıca hemşire iş performansını etkileyen faktörler üzerine daha kapsamlı araştırmalara ihtiyaç olduğunu ortaya koymaktadır.
